บทคัดย่อ
งานวิจัยที่ผ่านมาระบุว่า ทุนมนุษย์ส่งผลทางบวกต่อผลการดำเนินงานขององค์กรในมิติต่างๆ แต่ยังมีงานวิจัยจำนวนน้อยที่ศึกษาอิทธิพลของทุนมนุษย์ที่มีผลต่อความสามารถด้านนวัตกรรมขององค์กร อันนำไปสู่ความได้เปรียบในการแข่งขันขององค์กร งานวิจัยนี้มีวัตถุประสงค์เพื่อศึกษาอิทธิพลของทุนมนุษย์ต่อความสามารถด้านนวัตกรรมของวิสาหกิจขนาดกลางและขนาดย่อม และบทบาทของทุนโครงสร้างและทุนความสัมพันธ์ในฐานะตัวแปรคั่นกลางที่อธิบายความสัมพันธ์ระหว่างทุนมนุษย์และความสามารถด้านนวัตกรรมขององค์กร โดยเป็นการวิจัยเชิงปริมาณ กลุ่มตัวอย่างที่ใช้ คือ วิสาหกิจขนาดกลางและขนาดย่อม
ภาคการผลิตในพื้นที่ภาคใต้ของประเทศไทย จำนวน 109 องค์กร เก็บข้อมูลโดยการส่งแบบสอบถามทางไปรษณีย์ โดยเก็บรวบรวมข้อมูลจากเจ้าของธุรกิจหรือผู้บริหารระดับสูง จำนวน 109 ราย และวิเคราะห์ข้อมูลโดยการวิเคราะห์โมเดลสมการโครงสร้าง ประกอบด้วย 2 ขั้นตอน คือ การวิเคราะห์โมเดลการวัดด้วย
การวิเคราะห์องค์ประกอบเชิงยืนยันและการวิเคราะห์โมเดลโครงสร้าง ผลการวิเคราะห์ยืนยันสมมติฐานการวิจัย โดยพบว่า ทุนมนุษย์มีอิทธิพลทางตรงเชิงบวกต่อทุนโครงสร้างและทุนความสัมพันธ์ของวิสาหกิจขนาดกลางและขนาดย่อม (β=0.736, β=0.604, p<0.001) และทุนมนุษย์มีอิทธิพลทางอ้อมเชิงบวกต่อความสามารถด้านนวัตกรรมขององค์กรผ่านอิทธิพลของทุนโครงสร้างและทุนความสัมพันธ์ (β=0.241, β=0.175, p<0.05) ผลการวิจัยแสดงให้เห็นถึงบทบาทสำคัญของทุนมนุษย์ในการเสริมสร้างทุนโครงสร้างและทุนความสัมพันธ์ขององค์กร ดังนั้นผู้นำของวิสาหกิจขนาดกลางและขนาดย่อมควรมีการส่งเสริมและพัฒนาทุนมนุษย์ ทุนโครงสร้างและทุนความสัมพันธ์ อันนำไปสู่การพัฒนาความสามารถด้านนวัตกรรมขององค์กรตามมา
